Rethinking employee performance recognition

Dr Request Machimbira

IN the high-octane world of business, recognising and celebrating excellence is the spark that ignites the engine of high performance. However, many organisations are driving with a faulty fuel gauge, relying on flawed performance recognition criteria that can lead to disengagement, unhealthy internal competition and a lack of motivation among employees.

It is time for businesses, including MCL Medics, to shift gears and rethink their approach to performance recognition, developing frameworks that truly drive excellence like a well-oiled machine.”

Current recognition frameworks in a number of organisations often resemble a narrow spotlight, shining brightly on sales performance while leaving other critical success factors in the shadows.

I call this the top-goalscorer approach, where focus is mainly on the goal, neglecting the artistry and ingenuity associated with build-up play. This tunnel vision can lead to internal competition, where employees feel they are competing in a high-stakes game, rather than working together towards a common goal.

This can have unintended consequences, as employees fight to get recognition from their principals. Moreover, it can create a culture of individualism, where teamwork and collaboration are undervalued like a puzzle piece that does not fit.

The top-goalscorer approach, which focuses solely on recognising and rewarding top performers, is a prime example of this flawed mode. By placing emphasis on one metric, businesses are essentially saying only one type of performance matters.

This can lead to a culture of superstar performers, where others feel undervalued and unappreciated. This underlines the importance of designing recognition frameworks that are fair, inclusive and recognise excellence in all facets of the business.

A well-designed recognition framework is the linchpin of business productivity and sustainability. It should be crafted with precision and care, taking into account the critical success factors of the business and the roles within it. By recognising and celebrating excellence in all areas, a business can foster a culture of high performance, collaboration and innovation that propels it forward.

The benefits of a well-designed recognition framework are multifaceted and far-reaching. It can boost employee engagement and motivation, encourage collaboration and teamwork, drive business productivity and sustainability, foster a culture of excellence and innovation, like a garden that blooms with vibrant colours and scents. To design a recognition framework that truly drives excellence, businesses need to consider the following:

Critical success factors: Identify the key factors that drive business success and recognise employees who excel in these areas, like a master chef who adds the perfect seasoning to a dish.

Role-specific recognition: Develop recognition criteria that are specific to each role and function, taking into account the unique challenges and opportunities of each, like a tailor-made suit that fits perfectly.

Holistic approach: Consider multiple variables, such as product quality, supply chain, staff development, service excellence, collaboration and other various support services.

Neglecting performance recognition can have severe consequences, including disengagement, negative internal competition among staff, divisions and lack of motivation. Performance recognition is not just a human resources issue; it is a business sustainability factor that can make or break an organisation.

By developing well-designed recognition frameworks that celebrate excellence in all areas, businesses can drive productivity, innovation and sustainability.

It is time for businesses to move beyond the top-goalscorer approach and develop policies that truly recognise and reward excellence in all its forms. By doing so, they can create a culture of high performance and sustain excellence in the long term, like a masterpiece that stands the test of time.

In conclusion, any excellence that you do not celebrate, you cannot sustain. The best way to sustain excellence is to celebrate it.

The governance of performance recognition is, therefore, a strategic imperative that requires rethinking to allow it to optimise business performance.
